Why Open-Plan Offices Can Be a Sensory Accessibility Barrier

An open-plan office is rarely just a room with desks and coworkers. At any given moment, it may contain several conversations, keyboards, phone calls, footsteps, chairs moving, notifications, fluorescent or LED lighting, people crossing the visual field, food smells, changing temperatures, and interruptions from people who can see that you are available.

For some neurodivergent and sensory-sensitive employees, that combination can make focused work substantially harder.

The accessibility issue is not simply that open-plan offices are “too noisy.” Their design can expose workers to multiple forms of unpredictable sensory and cognitive input while giving them relatively little control over what reaches them.

Background Speech Is Especially Difficult to Ignore

Not all office noise is equally disruptive.

A steady ventilation system may be easier to tune out than nearby conversation because speech continually changes and contains meaningful information. Even when someone is not intentionally listening, words can compete with tasks that also depend on language or short-term memory.

Laboratory research on open-plan office noise has demonstrated this effect. Studies comparing quiet conditions with irrelevant background speech have found particular disruption to tasks involving remembering information and other forms of cognitive processing.

This is not specifically an autism effect. Background speech can interfere with concentration in the general population too. Sensory sensitivity, ADHD, hearing differences, migraine, anxiety, fatigue, and individual attentional characteristics may alter how strongly a particular employee is affected.

The Problem Is Bigger Than Decibels

Sound level alone does not explain whether an office is usable.

A moderately loud but predictable sound may be less distracting to someone than a quieter series of intermittent conversations, laughter, notification tones, and unexpected noises. Speech privacy also matters: hearing intelligible conversations from several directions can place different demands on attention than non-speech background sound.

Recent workplace acoustics research increasingly treats the office soundscape as more than a single decibel measurement. Individual characteristics, spatial layout, perception of sound, psychosocial conditions, and the type of work being performed can all affect acoustic comfort.

That is why simply declaring an office to be within an acceptable noise limit does not establish that it is concentration-friendly or sensory-accessible.

Visual and Other Sensory Inputs Accumulate Too

Open-plan offices also expose workers to movement.

People walk past desks, stand up, gesture, move chairs, and appear in peripheral vision. Computer monitors may be visible from several directions. Lighting may be difficult to adjust independently, and glare or flicker can add another layer of visual demand.

Smell and temperature can be similarly difficult to control. Perfume, food, cleaning products, heating, air conditioning, and proximity to other people all become shared environmental conditions.

Research synthesizing autistic employees’ experiences has repeatedly identified noise, lighting, temperature, crowding, and lack of physical separation as workplace concerns. This does not mean every autistic employee dislikes an open office. It means the design can create predictable barriers for some sensory profiles.

Open Visibility Also Changes the Social Environment

The absence of walls affects more than the senses.

In an open office, a worker may be visibly available even while concentrating. Coworkers can approach without an appointment, ask quick questions, or begin conversations because there is no physical boundary indicating that focused work is underway.

Every interruption creates a task switch. Someone must disengage from the current activity, process the new interaction, respond, and then reconstruct their previous train of thought.

For employees who already find task switching demanding, this social accessibility can become a cognitive accessibility problem.

An office designed to increase spontaneous interaction may therefore improve one form of collaboration while making sustained concentration more difficult.

Headphones Help, but They Do Not Redesign the Office

Noise-cancelling headphones and earplugs can be useful accommodations for some workers. They may reduce steady environmental noise and make surrounding activity less intrusive.

They also have limitations.

Headphones can create pressure or tactile discomfort, interfere with conversation and announcements, and make employees feel socially conspicuous. Consumer noise-cancelling headphones also should not be confused with certified hearing protection when occupational noise is hazardous.

Most importantly, headphones address only part of an open-plan environment. They do not remove visual movement, unpredictable interruptions, lighting problems, temperature differences, or fragrance exposure.

They should therefore be one possible tool rather than the entire workplace accessibility strategy.

Quiet Zones Only Work If They Stay Quiet

One alternative is an activity-based workplace containing different zones for different types of work.

This can be useful when employees genuinely have access to low-distraction areas. In one study involving 113 office workers, cognitive performance was better in quiet zones and individual work rooms than in an active zone without noise restrictions.

But a room labeled “quiet” does not automatically function that way. If people conduct calls there, hold impromptu discussions, or frequently pass through it, the label provides little sensory protection.

Similarly, a quiet room that must be formally booked several days in advance may not be useful when an employee needs to move because the main office unexpectedly becomes overwhelming.

Accessibility depends on practical availability, not just the floor plan.

Remote Work Can Be a Sensory Accommodation

For some employees, remote or hybrid work provides something an open office cannot easily offer: control.

At home, a worker may be able to choose lighting, clothing, temperature, background sound, seating, fragrance exposure, and the timing of breaks. Communication can also become more predictable when some interactions occur through scheduled meetings or written messages rather than spontaneous desk-side interruptions.

Remote work is not universally preferable. Home environments can contain their own sensory barriers, some people value in-person interaction, and not every job can be performed remotely.

It is better understood as one possible accommodation than as the universal solution for neurodivergent workers.

Design for Different Kinds of Work

The most useful alternative to debating whether open offices are inherently good or bad is to recognize that different tasks and workers require different environments.

Collaborative work may benefit from spaces where conversation is easy. Detailed writing, analysis, programming, reading, or other concentration-intensive work may benefit from greater acoustic and visual separation.

Possible workplace options include individual rooms, reliable quiet zones, acoustic partitions, flexible seating, adjustable lighting, remote-work options, designated collaboration areas, written communication, and permission to use sensory tools where appropriate.

The current workplace accommodation literature supports individualized environmental and organizational adjustments rather than one standard solution for all autistic employees.

The Office Should Not Require Constant Sensory Filtering

The central accessibility problem with an open-plan office is not that every person finds it intolerable. Many do not.

The problem appears when one environmental design is treated as universally suitable and employees who cannot concentrate within it are expected to compensate entirely through personal effort.

Research on both autistic employment and office acoustics shows that the environment can materially affect concentration, comfort, and work performance. The evidence for ADHD-specific open-plan office effects is still comparatively limited, so broad claims about all neurodivergent employees would go beyond current research.

But the design principle is already clear: workspaces should offer meaningful variation and control.

An office can support collaboration without requiring every task to happen in the middle of other people’s conversations. Sometimes the most effective sensory accommodation is not teaching an employee to ignore the environment. It is giving them somewhere else to work.
